1、专业好文档员工思想道德教育培训讲义纲要（根据5月21日集团公司员工思想道德教育培训讲座录音整理）徐胜三 主讲一、如何使干群关系更加密切努力实现“三成”：成人、成才、成功。企业心理管理学研究在企业组织管理过程中处于不同地位，不同处境的人心理变化的特点和发展的规律。在企业中的人按照地位可以划分为：1、领导者。领导者又分成决策层领导、管理层领导、执行层领导。2、被领导者。被领导者按照处境又可划分为：（1）顺利者（佼佼者）顺利者的表现：a、积极领会领导者的意图，创造性的作好本职工作，表现为4尽：尽职、尽责、尽心、尽力。b、自觉性强，主动性强，这样的人容易形成“一呼百应”的局面。C、与领导者的关系是“同

2、心协力”。（2）挫折人。挫折人的特点：a、私心比较重（个人打算、愿望、追求较多）b、疑心大、戒心多（疑神疑鬼、容易心惊）c、自命不凡（自高自大、发牢骚、讲坏话）d、与领导关系是“三心二意”顺利人多顺从心理强向心力大集体合力大。集体合力大的单位特点：内聚力强工作效率高人际关系协调。挫折人多逆反心理强离心力大内耗大。逆反心理离心力大集体内耗大集体合力大向心力强顺从心理挫折人顺利者被领导者领导者主观臆测即可反馈应特别注意挫折人处在什么层次上，如果处于领导曾将会形成人人处于自卑状态的严重后果。新时期企业管理的工作方法是：情感投资，全方位激励，增强人与人之间的“情商”。领导情感投资的提高主要体现在以下三

3、个方面：1、工作上支持他们（员工）2、生活上关心他们3、政治上关怀他们领导的全方位激励能够调动职工本人的积极性，通过帮助职工消除后顾之忧调动其家属的积极性，使他们支持员工全身心头投入工作。二、提高管理效能1、管理效能的概念管理效能是指领导者按照预定的目标，在特定的时间内，一定的条件下，以科学的方法，调动各种人员的积极性，以最快的速度，最低的内耗，获得最佳的效果。考察一个新上任的领导管理水平高低的第一项指标就是看他能不能化消极因素为积极因素。2、领导者的工作作风和调控手段领导者新上任应坚持“三多一少”：多听、多看、多问（了解情况），少表态（表态就要落地有声）。准备“三盆水”：（1）“洗头水”。保

4、持冷静的头脑，广泛接触各方面的人员，认真听取他们的意见建议和要求，期间注意以下三点不解释、不顶撞、不急于表态。提高两项心理素养：观察要敏锐、思维要敏捷。（2）“洗脸水”。注意自己的形象，要一身正气、作风正派、为人正直。对自己要处处要求严格，对别人非常宽容，既不拉拉扯扯，也不推推拍拍，更不能搞特殊化。（3）“洗脚水”。注意深入群众，跟广大职工接触。在广泛接触各种人员的基础上，着重接触被前任领导冷落的部门，“越是得不到别人尊重的人，越希望得到别人的尊重”。新上任要坚持作到12个字：头脑冷静、作风正派、深入群众。领导者不能从批评和表扬入手，要注意自己的谈话技巧。“胡萝卜+大棒”的管理已经不适合当今企

5、业管理提倡“人性化管理”：既关心工作任务的完成，又关心下属员工的疾苦；在具体的管理是做到尊重人、关心人、理解人。3、谈话技巧在跟有成绩的人谈话时，要以“他谈”为主，给他自我实现的机会，“典型带路、以点带面”。在跟有缺点的人谈话时，要以“你谈”为主，帮助他放下包袱、总结教训，感化他，努力拉近二者之间的感情距离，给对方以鼓舞的作用。4、注意工作重点和方法领导进门首先抓两件事：善于分析人员结构；建立严格详尽的规章制度，保证正常的工作秩序、生产秩序。抓工作总结要坚持以表扬为主，表扬事实覆盖面越大越好，要用“二级概括水平语言”，领导表扬能强化每个人的自尊心。批评覆盖面越小越好，用“一级概括水平语言”。表

6、扬的效果应起到“导向”作用，批评的效果应起到“引以为戒”的作用。一个优秀的企业管理者在管理工作中要善于明察秋毫，全面了解掌握和分析每个人当前的心理活动倾向和他们的行为方向，以便合理的安排人，科学的使用人，同时要积极创造良好的工作环境，有效的协调各种人际关系，以利于不断提高自己的管理效能。听看问接受信息人际交往清醒人(具有选择性)想什么内容行为做什么活动地方人物推荐人为什么会犯错误。作者：刘少奇该书指出“该请示的不请示、该了解的不了解、该调查的不调查，目空一切，自以为是，一意孤行，酝酿犯错误的开始”了解一个人要分析其做什么想什么，看交代任务后能否执行。三、严于律己、宽以待人，心胸开阔、宽容大度“

7、气可养而不可伤”，“严于律己、宽以待人”，争取做到天天有个好心情，要做到：心胸开阔、宽容大度。介绍拜访全国著名书法家刘海粟老人的情况。刘海粟老人刘海粟老人对“宠辱不惊”的含义的解释：宠辱不惊是我一生的信约，我认为一个人一生中，得宠的时候有，暂时受到点屈辱的时候也有。当你得宠的时候不要得意忘形，因为就在你春风得意的时候，有人躲在阴暗的角落里，处于嫉妒之心抓你的把柄，一旦时机成熟，就是这些人把你置于死地；当你暂时遇到点耻辱的时候，用不着垂头丧气，这时候有人走到你面前，诚心诚意的帮你总结经验教训，鼓励你树立信心，这才是真正的知己。一个人任何时候身边都存在着两种人，一种人是希望你逐步提高，不断完善；另

8、一种人是盼着你漏洞百出，他好幸灾乐祸。因此，在你顺利的时候你要警惕到你有不顺利，在你暂时不顺利的时候，你要认真总结经验教训，鼓励你树立信心，要用自信心争取到顺利。刘海粟老人赠送的条幅：看庭前花开花落 望天空云卷云舒释义：1、凡是在政治上搞投机的跳梁小丑，这种人往往是显赫一时，惨败终生的。2、凡是在政治运动中自觉接受教育和锻炼的，这种人往往政治上更成熟、作风上更老练。上联要求我们低头做人：在任何场合下不要盛气凌人，也不要目中无人，更不能出口伤人，应当平易近人，更要以诚待人。下联希望我们抬头看路：今后遇到各种事情都要看的远一点，想的宽一点，考虑的全面一点，既不要感情用事，也不要计较个人得失，更不能

9、钻牛角尖，应当有高瞻远瞩的胸怀。归纳以下三点：1、一个人的社会地位不管有多高谦虚做人的品质不能忘，这种人，人们往往对他更敬仰，更爱慕。2、一个人的经济不管有多富有，艰苦朴素的美德不能丢，这种人，人们往往对他更敬佩，更赞赏。“家庭再富不能富孩子”。老百姓有句话：“寒门生贵子”、“娇子如杀子”人生哲理一：任何一个人要想成长的快，要靠三个“行”：首先要自己行，其二要有人说你行，第三说你行的人要行。人在成长的道路上，自己行是基础，别人说你行是条件，说你行的那个人行是关键，其中任何一个行不协调都会影响你成长的速度和应达到的实际水平。人生哲理二：人在有生之年，就是一个“1”。在自己的本职工作岗位上做的奉献

10、越多，存在的价值就越大。人生哲理三：健康才是幸福，活着就是效益。人在身体健康的时候是用健康去追求一切，人在生命垂危的时候是用一切去换取健康。不论做任何工作，只要和人打交道，谁掌握了自己工作对象的心理特点，谁就能有效的做好本职工作。四、创造融洽的人际关系，努力做好本职工作要想顺利的做好本职工作，应当与别人建立融洽的关系。人与人之间要正确处理好以下两种关系：1、基本关系，带有法定性，只能制约别人的外部行为。2、心理关系，带有自然性，可制约人的内心世界。彼此尊重，相互信任，互相谅解是基础。彼此关照、互相帮助、互相维护是效果。诚恳相待是条件。“一个成功的男人背后必然有一个精明勤俭的女人；一个成功的女人

11、背后必然有一个开明理解的男人。”无论是在家中夫妻之间、老人和子女之间、家长和孩子之间，还是在单位同事与同事之间、还是在社会中人与人之间我们都倡导彼此尊重，相互信任，互相谅解。要想有效的协调各种人际关系，应当用双向疏导的方法，用形成心理关系的内容作为协调人际关系的基本依据。五、实现四个成熟，达到自主发展1、四个成熟（1）生理成熟。（2）心理成熟。表现为不计较个人小事，不计较一时得失，善于容纳人善于谅解人，既能正确的认识自己，又能客观的评价别人，对人对事始终能够一分为二，认知全面，思维敏捷，情绪乐观，意志坚强，在困难和挫折面前表现出顽强的精神，人格健全，在待人接物上能做到诚恳热情大方。心理成熟靠自

12、我教育。（3）社会成熟。看人先看别人的优点，目的是取长补短，背后也赞扬某人的优点。这样才能使自己人缘好，群众关系好。社会成熟靠自我调控。（4）职业成熟。业务知识是否掌握的系统扎实，专业技能是否全面熟练，实践经验是否丰富科学。职业成熟靠自我进修。只有实现“四个成熟”，才能心地坦荡，心情舒畅，情绪乐观，延缓衰老。自我发展年龄增长自我教育自我调整自我进修年龄成熟心理成熟社会成熟职业成熟心情坦荡 心情舒畅因势利导 因材施教情绪乐观 延缓衰老延年益寿2、根据一个人的成熟度，可将人分成五大类：（1）四个成熟度都比教高：性情比较开朗，群众关系好，业务能力强。（2）职业成熟、心理成熟度高而社会成熟度低：业务能

13、力强，群众关系不好。（3）心理成熟、社会成熟度高而职业成熟度低：性情开朗，群众关系好，业务能力不强。（4）社会成熟、社会成熟度高而心理成熟度低：业务能力有，群众关系好，心胸狭小。（5）都不成熟：业务能力差，群众关系不好，心胸狭小。职业成熟是基础，社会成熟是条件，心理成熟是关键。做到了这三个成熟，就能够延年益寿哈佛大学至理名言：现在世界上没有任何一个人可以提供一个现成的方案，即使有也是不完善的，他需要你自己去创造去发现。21世纪的成功者，不完全是经验丰富的人，谁适应改革形势快，谁的学习能力强，谁就是当前的赢家，过去的经验，只是走向未来的前提，但是在事业成功的道路上起决定作用的是刻苦勤奋的学习和积
